Ask colleagues for feedback on your frame, not just your results

Invite people you work with to tell you how you tend to see situations, not only how well you performed.

Por que funciona

An action logic is hard to see from inside because it is the lens rather than something in view. Colleagues watch the lens at work: what you assume, which voices you discount, how you react to dissent. Torbert’s research found that willingness to seek feedback itself rises with each later action logic, so deliberately asking about your frame practices one of the behaviors that marks later logics.

Como fazer

  1. Choose two or three colleagues who see you in hard moments and will be candid.
  2. Ask a frame question rather than a performance one: "When we disagree, what do you think I assume about the situation that you don’t?"
  3. Listen without explaining or defending; write down their words.
  4. Look for the assumption that comes up more than once, and test it in your next disagreement.

Evidência

In a 1980s study of MBA students reported by Torbert and Livne-Tarandach (2009), none of those scored Diplomat sought feedback on their profile, a small minority of Experts did, a bare majority of Achievers did, and a large majority of Individualists or later did — a perfect rank-order relationship that the authors report was not explained by age, gender or work experience. (observational)

The study shows that people at later action logics sought feedback more often; it does not show that seeking feedback moves anyone to a later action logic. The sample was MBA students at one school.

Erro comum

Asking "how am I doing?" and getting a performance rating. Feedback on results tells you whether the frame worked this time, not what the frame is.
